Grinding into gear from neutral is an indication of a main clutch dragging. The very first step is to check the pedal free play, excessive free play can allow the driven disc to touch the flywheel or pressure plate. The driven disc can be warped from heat also dragging. The pilot bearing can lack lubricant causing energy transfer to the clutch shaft. All these are possible sources of the problem. If the tractor is started in gear (as you said) then put in neutral woth the clutch pushed down, does the grinding problem still reoccur when putting it into gear? if so it is likely one of the above.
